According to scholarly research, as more people from underrepresented groups continue to enter the workforce, many organizations have been increasing their emphasis on diversity. Concurringly, executives in the financial sector have emphasized the significance of including people from underrepresented groups to address the demands of clients from various backgrounds. As a result, the industry has undertaken focused activities to improve diversity in its target workplaces, precisely diversity, equity, and inclusion policies and programs. However, researchers demonstrate that fairness can only be achieved with more emphasis on inclusion and an adequate conception of diversity. Furthermore, current literature reveals that there is still a diversity challenge for internal and external stakeholders, namely in terms of equity and inclusion. Therefore, this study aimed to comprehend the causes of the industry's diversity recalcitrance from the perspective of its participants. Additionally, this research sought to understand how inclusive leadership and cognitive diversity contribute to a more innovative and equitable financial services industry-engaging in semi-structured qualitative interviews allowed for the organic emergence of themes with transferrable outcomes. Thus, results indicate that internal stakeholders agree regarding the necessity of these conceptualizations. However, there is disagreement regarding the industry's praxis. Consequently, cognitive diversity is proposed to solve this complex problem. The study also shows how industry participants view leadership's contribution to efforts that might advance these dimensions. In addition, it is postulated that the method through which cognitive diversity is achieved is ethical leadership, which primarily consists of two elements: adaptive/complexity leadership and inclusive leadership. This research indicates that inclusive leadership and cognitive diversity are necessary for successfully implementing equity and inclusion strategies at all organizational levels. An application model termed the Three-Level Equity Plan is proposed for practitioner usage to solve this complex diversity issue. This model's implementation reflects the leveraging of inclusive leadership, adaptive/complexity leadership, and cognitive diversity to address the long-standing imbalances in the financial sector. Based on a qualitative analysis of the findings, it is determined that cognitive diversity and inclusive leadership are critical constructs for enhancing internal and external equitable practices in the financial space.
