Despite healthcare leaders' active efforts to retain nurses, the turnover rate in the United States remains high and widespread. Nursing turnover reached its highest level over the last ten years and continues to rise. Not only is nursing a high-stress and high-turnover profession but attempts to decrease nurse turnover organizationally have been ineffective, resulting in the current nurse shortage. This quantitative correlational study aimed to identify the influence of the COVID-19 pandemic on work-life balance and its relationship between job-related stress, burnout, and increasing turnover rates within the nursing industry. Using Social Exchange Theory, this research examined the relationship between job-related stress, burnout, and turnover intentions in nursing. A minimum sample size of 122 nurse participants, with an additional 10% above the minimum size, was needed to account for attrition. This study's data analysis included descriptive statistics, multiple linear regression, and one-way analysis of variance testing. Findings suggest that job-related stress and burnout were linked to increased turnover intentions. However, employee empowerment was not a significant factor, as evidenced by study results. The presence of flexible work arrangements resulted in a positive link between job-related stress and burnout, as well as turnover intentions. The findings of the study have significant implications for the practice of healthcare. Low staffing levels can disrupt services and inconvenience patients, and hiring new nurses to replace those who leave can cause financial strain to the organization. By utilizing the knowledge gained from this study, healthcare managers can devise strategies to increase nurse job satisfaction, reduce burnout, and mitigate job-related stress. Additionally, this study hopes to inspire further research in this area to include modifications to methodology, different variables such as flexible work arrangements and or employee empowerment and other professions could be generalized, ultimately contributing to improving healthcare services' quality and efficiency.
