Communities of practice are everywhere - teams at work places seeking for solutions to professional problems, families in which people learn to live and flourish together, bands of artists seeking new forms of expression, or cliques of students that engage in the creation of shared identities and relationships in schools (Wenger, 2015). Such communities constantly engage in the formation and transformation of practices, shared ways of being and doing, that enable community members to meet crucial human needs (Wenger, 1998). As the pace of change in our world increases, the question of how communities can transform their practices, so they can adapt to changes and utilize them, becomes crucial. According to Akkerman and Bakker (2011), the transformation of practices involves four processes: (1) Confrontation with a deficit in existing community practices; (2) Recognizing a shared challenge that requires the community to refine its practices or to create new practices; (3) Hybridization - a creative process of brokering and combining relevant practices and tools from various communities in which members have participated. The combination of practices can result in the emergence of new suggested practices and tools that support them; (4) Crystallization - embedding the newly suggested practices and tools into the actual actions of community members. Akkerman and Bakker (2011) reviewed and generalized studies, which were conducted under a variety of theoretical approaches including activity theory, organizational learning, third space, and boundary crossing. As such, we found their review to be a good departure point for further developing understandings regarding the transformation of practices in communities. Specifically, we focused on hybridization and crystallization as crucial processes in which new practices are first created.Despite the importance of hybridization and crystallization, we have not found full fine-grained analyses of these processes. Thus, the current research is the first attempt that we are aware of to conduct a deep, micro genetic analysis, of the processes that communities undergo through to transform their practices. We believe that such an analysis can both promote our understanding of these processes and inform the creation of new theoretical frameworks. Thus, the following research question was formulated: How do communities of practice transform their practices? We examined this question in the context of a community of teacher educators in a large teacher training collegeTo address our research question, we chose a case study approach. This approach enabled us to derive insights in relation to the transformation of practices through a deep examination of a selected case. We chose to focus on a community of teacher educators (N=4) who designed and facilitated an introductory course in the college's informal education department. This community was chosen due to significant transformations that occurred in its teaching practice. We followed the community's activity during the years 2015-2016 and collected a rich data set regarding to the transformation of practices in it. The collected data included recordings of community meetings, written data from community documents and online community activities, semi-structured interviews with community members and personal communication with members. These data were analyzed in an inductive content analysis to identify the major characteristics of the transformation process.
