This research encompassed an exploration of the perceptions of change management processes on the organizational commitment of acquired management consultants during and after a merger and acquisition event. The problem addressed in this study was that acquired management consulting firms struggle with employee commitment due to changes during and after the event. The purpose of this qualitative case study was to document how change management processes affect the organizational commitment of acquired management consultants during and after a merger and acquisition. Lewin's (1947) change management theory/model and Meyer and Allen's (1991) organizational commitment theory/model bound this study's conceptual framework. Thirteen demographically diverse participants representing six separate merger and acquisition events provided rich, saturated, and trustworthy data for analysis to address two research questions. Coding and thematic analysis revealed contextual information, six organizational commitment, and one change management themes. Contextual discoveries included the participants' adverse initial reactions despite strong commitment before the transaction announcement. The researcher found that most participants' references for commitment decreases were primarily due to poor leadership action and organizational culture changes. Communication gaps, altering policies and benefits, and organization and strategic changes also contributed to commitment decreases but maintaining working and reporting relationships increased commitment. The participants were unaware of the use of specific change management processes; therefore, change management processes did not contribute to participant commitment changes. Further, most participants believed that formally using change management processes would have increased organizational commitment by eliminating or minimizing many factors that decreased participant organizational commitment and enhance the factors that increased participant organizational commitment. Acquired and acquiring firm leadership, change management and organizational commitment practitioners, and other professionals can use the findings and recommendations to increase organizational commitment and retain acquired employees. This study focused on management consultants in the Washington, D.C. area. Other research may ascertain the use and effectiveness of change management processes and the commitment of professional services and other employees in different countries, industries, cultures, or socioeconomic classes.
