Certified nursing assistants (CNAs) in nursing homes across the United States are in short supply. Nursing homes are struggling to attract, train, and retain CNAs. The purpose of this quantitative study was to examine whether CNAs' intrinsic motivation and administrators' transformational leadership impacted CNAs' turnover intentions, and whether organizational commitment moderated those relationships. Self-determination theory and the theory of planned behavior were used to guide the study. Several instruments were used to collect survey data from 63 CNAs and 9 administrators at nursing homes. Findings from Pearson's coefficient correlation, bivariate correlations, and multiple linear regression analysis revealed a statistically significant inverse relationship between CNAs' intrinsic motivation and turnover intention: the higher the intrinsic motivation, the lower the turnover intention. Findings revealed no statistically significant relationship between administrators' transformational leadership and CNAs' turnover intention. Furthermore, findings revealed no moderation or interaction from organizational commitment between intrinsic motivation, transformational leadership, and turnover intention. Findings may be used to stabilize CNA staffing at nursing homes, which may lead to positive social change by improving quality of care, lower annual survey deficiencies, and improving organizational performance and finances.
