The purpose of this dissertation was to analyze the literature on the emerging leadership paradigm, women and leadership, Generation X and leadership, and leadership development using meta-ethnography, in order to identify the constructs, parameters, and components that may provide the foundation for leadership development activities. The problem is that organizations are facing a number of issues related to workforce composition changes that portray a major transformation that is currently taking place: lack of leadership throughout organizations; need by organizations to change to an emerging leadership paradigm in order to compete in an increasingly competitive global economy; an inability to meet the needs of an increasingly diverse workforce, especially in regards to women; and an inability of organizations to understand, to retain, and to effectively utilize Generation X employees. These issues, as well as the need for the foundation for leadership development practices, are defined and documented. The research questions included: What is known about the emerging leadership paradigm, women and leadership, Generation X and leadership, and leadership development? What would be a fitting foundation for a leadership development model inclusive of women and Generation X? What content should be included in the foundation for a leadership development model inclusive of women and Generation X? What format(s) is (are) fitting for the foundation for leadership development model inclusive of women and Generation X? What form(s) of delivery is (are) fitting? What are the expected outcomes? How can they be measured? The methodology included standards of quality for the research results which were: objectivity and confirmability; reliability, dependability, and auditability; internal validity, credibility, and authenticity; external validity, transferability, and fittingness; and utilization, application, and action orientation. Furthermore, a leadership expert was used to confirm and/or modify the process and the results. The recommended foundation included long-term programming for formal education, training, and development, with intermediary mentoring, coaching, and role modeling available. The content included material related to the five major concepts that emerged from the meta-ethnographic analysis: leadership process, leader actions, leader characteristics, leadership development, and organizational attributes. The methods for delivery include: self-awareness, active participation, knowledge-building and conceptualization, skill-building, as well as organizational involvement via planning, assessment, and feedback processes.
