Abstract Low job satisfaction has been linked to high turnover among Certified Nursing Assistants (CNAs) in nursing homes. Few studies examining the relationship between job satisfaction and empowerment have been done. The purpose of this quantitative correlational study was to examine whether empowerment was associated with job satisfaction, and whether higher levels of job satisfaction were associated with higher levels of empowerment. Herzberg's motivation-hygiene theory served as the theoretical framework for this research. This study expanded Herzberg's theory by introducing the construct of empowerment as the missing link between intrinsic (motivation) and extrinsic (hygiene) motivation. A total of 94 CNAs from five nursing homes in Southern Louisiana completed the Perceptions of Empowerment Instrument (PEI) and the Job Satisfaction Scale (JSS) Data were analyzed using Pearson's correlation coefficient statistics and did not support a significant relationship (r = .068, p = .518) between empowerment and overall job satisfaction. However, numerous statistically significant correlations between individual items on the surveys were found. The JSS item, "My supervisor is quite competent in doing his/her job" correlated strongly (r = .43, p = .000) with the PEI item, "I take responsibility for what I do." Another significant relationship was between, "When I do a good job I receive the recognition for it that I should receive" and "My ideas and output are valued" (r = .41, p = .000). This suggests that CNA empowerment is a complex concept not dependent on any single factor, but rather on a great variety of extrinsic and intrinsic influences.
