This participatory action research study focused on evaluating the lack of effective equity, diversity, and inclusion (EDI) practices within the Midwestern Board of Developmental Disabilities (MBDDS). The organization is primarily charged with serving individuals with qualifying developmental disabilities, aging from birth to death. In addition to serving individuals of various diverse backgrounds, it also employs those with varying backgrounds. The problem of practice was predicated on the lack of information regarding the problem and, thus, the study was exploratory and evaluated through a critical lens.A diversity committee was formulated to address the issues within the organization, but continued to lack direction, action, and any subsequent success in addressing the issues. While 100% of the committee members agreed that EDI is important to the agency and its mission, most members disagreed or were unsure of the agency's value towards or ability to achieve it. This demonstrated a microcosm of larger organizational issues.The study employed cultural proficiency and inclusive leadership as frameworks guiding the study. The study was qualitative and employed an ethnographic approach, as it involved assessing the culture of the organization. Purposeful and snowball sampling were used to produce a representative sample of participants due to the limited diversity within the organization. Interviews and document review were completed to gather information regarding the problem of practice.The purpose of the research was exploratory to gain information on what would be needed to develop and sustain effective EDI processes. Guided by that primary research question interviews revealed four primary concerns that create barriers in developing effective EDI work at this organization:1. Lack of Representation/Awareness of EDI issues2. Absence of leadership commitment to EDI3. Lack of organizational value for EDI4. Environmental concerns (Culture, Symbols)Based on the results of the interviews, the recommended actions for the agency involved adoption of initiatives that address awareness, knowledge, and skills regarding EDI, the need to address organizational culture, and increase in training in all realms of diversity.Strategies included:1. Assess the problem from stakeholder perspectives by conducting global assessments of internal and external stakeholders.2. Create inclusive environmental cues3. Incorporate a cultural competency framework in policies and procedures while evaluating for bias in existing guidance.4. Promote the use of EDI centered practices through training and leadership commitment.The conclusion of the research determined that agency leadership must commit to assessing concerns from stakeholder perspective, begin awareness work regarding bias and positionality, and address organizational culture issues that create barriers to effective EDI work. The study presented these as potential new areas of research that can be explored within the organization. However, this study in particular would still serve for the basis of some action to be taken in this organization and those alike to promote effective EDI work in social services.
