Purpose. The purpose of this study was to investigate the collective and individual contributions of teachers' sex, teachers' age, total teaching experience, school size, class size, teachers' perceptions of their social status, and principals' leadership style to the job satisfaction of elementary teachers in the southern Taiwan area.

Methods. The sample consisted of 204 elementary teachers. The translated Leader Behavior Description Questionnaire was used to measure principals' leadership style. Job satisfaction was measured by using the twenty item Minnesota Satisfaction Questionnaire. The Personal Data Sheet designed by the researcher was used to request subjects to provide information about sex, age, total teaching experience, school size, class size, and teachers' perceptions of their social status. Multiple regression technique was performed to determine the individual and collective contributions of independent variables to job satisfaction.

Findings. The collective contributions of the seven predictor variables were statistically significant in predicting job satisfaction of elementary teachers. They collectively explained 32 percent of the variance in job satisfaction. When the individual contribution of each predictor variable was taken into consideration, school size, teachers' perceptions of their social status, and principals' leadership style were statistically significant in predicting job satisfaction of elementary teachers. Principals' leadership style and teachers' perceptions of their social status were positively correlated with job satisfaction. School size was negatively correlated with job satisfaction. Of the variables studied, principals' leadership style appeared to contribute the most to job satisfaction.

Conclusions. The findings of this study appear to confirm the two-factor theory proposed by Herzberg. A principal can maintain or enhance the teacher's job satisfaction by displaying consideration toward individual teachers, recognizing their importance in the school, treating teachers with the respect due to professional colleagues, and offsetting the effects of the large school by creating the image of smallness. It was suggested future research could focus on examining the relationships among organization size, employee's perception of social status, and employee's job satisfaction in other occupations.
